Project Title: Transforming Managers into Coaches: A Flipped Classroom Approach to Leadership Development
Client: A Major Australian Government Agency
Challenge:
This Australian Government agency was facing a challenge with their existing coaching training program. It was failing to equip managers with the practical skills and knowledge needed to effectively coach and develop their employees. The training lacked real-world application and didn't address the specific needs of managers in their day-to-day roles. The agency needed a new approach that would empower managers to foster a culture of continuous learning and development within their teams.
Solution:
We partnered with the agency to design and deliver a transformative leadership development program that flipped the traditional classroom model. Our approach was grounded in Cathy Moore's Action Mapping, ensuring that every element of the program was directly aligned with the agency's desired performance outcomes.
Here's how we did it:
- Business Goal: The primary business goal was to enhance leadership capability across the agency, specifically focusing on improving managers' ability to coach and develop their team members.
- Target Actions: We identified the key actions that managers needed to take to effectively coach their employees. This included active listening, providing constructive feedback, setting clear goals, fostering a growth mindset, and creating opportunities for learning in the flow of work.
- Flipped Classroom Design: We implemented a flipped classroom model, which involved:
- Self-Paced Online Modules (3): Learners engaged with three interactive online modules that covered foundational concepts, including:
- Goal Theory
- Self-Determination Theory
- Learning in the Flow of Work
- Psychological Safety
- Coaching methodologies (iGROW and reGROW)
- Online Coaching Simulation: Participants practiced their coaching skills in a safe, interactive environment, receiving feedback and guidance to refine their approach.
- Facilitated Skill-Building Workshops (3): These workshops provided managers with opportunities to practice their newly acquired coaching skills in a safe and supportive environment. The workshops focused on real-world scenarios and provided opportunities for peer feedback and reflection.
- Learning Journal: Each participant received a comprehensive learning journal that served as a guide throughout the program. The journal included:
- Summaries of key concepts from the online modules.
- A structured format for recording their learning journey and reflections.
- Practical resources to support their coaching practice, such as quick reference guides and observation sheets.
- Self-Paced Online Modules (3): Learners engaged with three interactive online modules that covered foundational concepts, including:
Results:
The flipped classroom approach was highly successful in transforming the agency's managers into effective coaches.
